Absa: Measuring the real return on leadership development

When Absa Group – one of Africa’s largest financial services companies – partnered with IMD, it wanted to nurture leadership excellence that translated into meaningful societal impact. It was important for the company to ensure that program outcomes could be demonstrated credibly and systematically.

What IMD did:

  • Co-created the Leadership, Enterprise, Agility, and Performance (LEAP) program, a blended 12-month development experience combining structured learning modules, an applied enterprise business project, pre-and post-competence assessments,and a follow-up evaluation conducted one year after program start.
  • Implemented the ROI Methodology® to assess the impact of the program through the measurable results of the enterprise projects, improved retention, and observable behavioral shifts across eight leadership competencies.

The impact:

  • 89% ROI – three and a half times the projected return
  • $572,000 in retention benefits in alone
  • $131,000 in business value generated by participant-led enterprise projects
  • $702,000 in total benefits against a fully loaded program cost of $372,000


Beyond the numbers, 36% of LEAP participants have since advanced into promoted roles, a clear signal that the program is building the bench strength Absa needs to lead through complexity. Participants also reported signficant intangible benefits such as collaboration (96% significant or very significant impact), team effectiveness (86%), innovation (96%), intrapreneurship (86%), agility (71%), loyalty and commitment to Absa (86%), as well as contributions to society (86%).
